چکیده

هدف از انجام پژوهش حاضر، مطالعه تأثیر جوسازمانی بر اشتیاق و سکوت سازمانی با نقش میانجی‌گری صخره شیشه‌ای کارکنان زن بود. روش تحقیق حاضر توصیفی- پیمایشی است. نمونه آماری شامل 110 نفر از کارکنان زن بود. برای سنجش جوسازمانی از پرسش‏نامه جوسازمانی (سوسمان)، سکوت سازمانی با پرسش‏نامه هارلوز (2001) و اشتیاق سالون (2001) مورد سنجش قرار گرفت. پرسش‏نامه صخره شیشه‌ای کـه بابـایی زکلیکی (1385) تدوین کرده است، استفاده شد. یافته‌ها نشان‌دهنده اثر جوسازمانی برافزایش اشتیاق سازمانی و کاهش سکوت سازمان و صخرۀ شیشه‌ای هست. ضرایب علی مسیرهای بین سه سازه اصلی پژوهش نشان از تأثیر غیرمستقیم جوسازمانی (از طریق میانجی صخره شیشه‌ای) برافزایش اشتیاق و کاهش سکوت سازمانی دارد. براساس نتایج تحقیق می‌توان گفت که صخره شیشه‌ای بر اشتیاق به کار تأثیر منفی دارد. بدین معنا که هرچقدر زنان جامعه موردنظر در محیط کاری خود وجـود صخره شیشه‌ای را بیشـتر احساس کنند، میل و رغبت آنان برای کار کـاهش مـی‌یابـد.
