چکیده
این پژوهش با هدف تاثیر سیاست سازمانی برخلاقیت کارکنان وزارت ورزش و جوانان از طریق پنهان کردن دانش و نقش تعدیلگر تعهد حرفه ای انجام شد. جامعه آماری پژوهش، کارکنان وزارت ورزش و جوانان به تعداد 1171 نفر بودند. نهایت تعداد 350 نفر بهعنوان نمونه به صورت تصادفی طبقه ای نسبی انتخاب شدند. شایان ذکر است که این پژوهش،از لحاظ هدف کاربردی و از توصیفی - پیمایشی بود. ابزار پژوهش پرسشنامه مربوط به اطلاعات شخصی، سیاست سازمانی نقشبندی و میرانی (1398)، خلاقیت کارکنان جورج و ژو (2001)، پنهان کردن دانش سرنکو و بونتیس (2016) و تعهد حرفهای کلایکمن و هنینگ (2000) بود. روایی صوری و محتوایی ابزار پژوهش توسط گروهی از اساتید صاحبنظر و روایی سازه آن بهوسیله تحلیل عاملی تاییدی مبتنی بر مدل معادلات ساختاری تایید گردید. برای تجزیهوتحلیل دادهها از نرم افزارهای اس.پی.اس.اس.، اس.پی.اس.اس.سمپل-پاور و آموس استفاده گردید. نتایج نشان داد که سیاست سازمانی اثر منفی و معناداری بر خلاقیت کارکنان دارد. همچنین سیاست سازمانی اثر مثبت و معناداری بر پنهان کردن دانش دارد. پنهان کردن دانش اثر منفی و معناداری بر خلاقیت دارد. بعلاوه مشخص گردید که سیاست سازمانی بر خلاقیت کارکنان از طریق پنهان کردن دانش اثر منفی و معناداری دارد. نتایج نشان داد که تعهد حرفهای میتواند نقش تعدیلگری بین تاثیر سیاست سازمانی بر پنهان کردن دانش داشته باشد. نظر به اینکه خلاقیت در کارکنان وزارت ورزش و جوانان مهم است به مدیران پیشنهاد میشود برای کارکنانی که دانش خود را به اشتراک میگذارند آنها را تشویق کنند و تعهد حرفهای کارکنان را افزایش دهند.
